Improving Performance Through Integrated Systems
Challenge
The vice president of leadership and organizational development for a global provider of business and leisure travel, hotel, and restaurant services wanted to implement a 360-degree feedback process. The organization had developed its own high-level leadership competency model but wanted to add more specific definitions and underlying behaviors.
Solution
PDI mapped the client’s model to the PROFILOR® competencies and behaviors to create a custom 360-degree feedback tool. But, early in the discovery process, it became apparent that there was a need for greater integration of talent management initiatives and systems.
In order to effectively drive improved performance, the enhanced competency models would need to be integrated into the company’s talent management systems. PDI therefore recommended a broader, systemic solution that went beyond the client’s original request.
PDI’s solution included:
- Creation of customized competency models at four different levels—individual contributor, manager, director, and executive
- Integration of the core competencies into the performance management system and leadership talent review process
- Integration of the leadership competencies into four custom multi-rater developmental feedback instruments (The PROFILOR) for each level of their leadership model
- Development of supporting customized tools, such as behavioral interview guides and behavior-based development suggestions
Result
The client took a major step toward building more effective, integrated talent management systems. When positioned within the context of the client’s performance management, development, succession, and selection processes, the competencies had a greater opportunity to take hold and drive improved performance.
